Leadership Change Is a Recruiting Event. Here Is What eXp's CEO Switch Teaches You

2026-10-12 8 min read By Coach Randy Byrd

Let me start with the headline you probably skimmed this week: Glenn Sanford, the founder of eXp, stepped down as CEO of AGNT, the parent company formerly known as eXp World Holdings, and handed the role to Leo Pareja, the leader who had been running eXp Realty. The change took effect on October 8 at eXpCon in Salt Lake City, and Sanford stays on as board chair. If you are not an eXp person, you might have scrolled past it. Do not. That single leadership change is the most useful real estate recruiting lesson you will get this week, because it proves something I have taught for 13 years: leadership change is a recruiting event.

Here is the part nobody in the coverage said out loud. When a company changes its top leader, every agent under that brand starts asking the same three questions, whether they type them anywhere or not: is my future safer here or less safe, is my leadership getting stronger or weaker, and should I be looking? You do not need a survey to know this. You need to remember what you did the last time your own company changed leadership. You opened your phone and started looking. Everyone does.

The week the industry changed leaders

Look at the seven days around that announcement and you will see the same pattern running through every headline. Inman reported on October 8 that Sanford handed the AGNT CEO role to Pareja effective that day, with Sanford remaining board chair, and the same eXpCon stage rolled out new launches, including a mortgage joint venture with Newrez, seller-prep financing, and new AI tools. A leadership change plus a product launch wave, on purpose, in one week. That is not coincidence. That is a company using news to answer the questions agents are already asking.

Now widen the lens to the same seven days. Christie's International Real Estate New York added two teams, the Daniel Kramp Team and Morrel Hirsch & Advisors, 18 agents who moved from The Agency One Rock, and Kramp is a RealTrends-ranked producer with nearly a billion dollars in career sales volume. SERHANT. opened its first Illinois office in Chicago with more than 40 agents, its 20th state market. HomeServices of America acquired 1000WATT, and its CEO laid out the shift from a decentralized holding company to an active parent connecting brokerage, mortgage, title, and insurance. And Compass added 85 more agents in North Texas when Paragon Realtors came under its banner.

Read those four stories the way a coach reads film. None of them is about a split. Every one of them is about a signal: a new CEO, a new office, a new services platform, a new brand in a new market. Agents do not move because of spreadsheets. They move because of signals, and the market is currently firing signals at full volume.

The coach decode: agents read news as weather

Here is the coaching truth. Every agent in America reads industry news the way a farmer reads weather, as a forecast for their own career. A merger headline makes them check their own brokerage's stability. A new CEO makes them wonder who is next at their own company. A rival office opening in their market makes them ask whether their own platform is winning or losing. You cannot stop that. You can only decide who answers the questions the news creates.

That is the exact gap I have spent 13 years coaching team leaders to close. Most leaders treat news as noise and keep doing real estate recruiting the same way: one coffee meeting at a time, pitching splits to agents who are not listening. The leaders who win treat news as a calendar. They know that every leadership change, merger, and expansion is a moment when agents who were not looking start looking, and they make sure they are the first conversation those agents have.

The three plays to run this week

You are not going to change a CEO this week. You do not need to. You need to run the three plays underneath the news.

1. Read the news like your agents do, before you talk to anyone. Before your next recruiting conversation, ask yourself what the last three industry headlines mean for the agent sitting across from you. If their company just changed leadership, they are asking the three questions. If your company just changed leadership, they are asking them about you. Walk in with the answer already formed. That is how you earn the conversation.

2. Be the leader who answers the question out loud. The agents in your market are not going to post their anxiety on LinkedIn. They are going to quietly wonder. Send the note, post the take, host the call, and put your own leadership story in writing: here is who leads this team, here is the plan, here is why the future is clearer here than anywhere else. When you answer the question nobody asked out loud, you learn how to attract real estate agents to your team without a single cold call, because you become the voice of clarity in a noisy week.

3. Turn your own stability into a story. The winners this week were not the loudest brands. They were the ones with a clear answer to where their agents fit in a consolidating market. Write your one-paragraph answer to the survival question: in three years, when this industry is done changing leaders and merging brands, where does my team stand? Then say it in every conversation. That is team leader coaching in its best form, and it is how you grow your real estate team while other leaders wait for the noise to stop.

Why this week matters more than the last one

Here is the arithmetic. Eighteen agents moved with two leaders at Christie's. Forty agents opened a new market with one managing director at SERHANT. Eighty-five agents moved with one team at Paragon. None of that started with a cold call. It started with a leader who saw a moment, a leadership change, a new platform, a bigger story, and made sure their team was the clear choice inside it. When you want to grow your real estate team, you do not wait for agents to be unhappy. You show up with an answer on the weeks they start wondering. That is real estate recruiting in 2026, and it is why the biggest movements of the year happen in the same weeks the news does.

The straight Coach take

Here is the direct version. eXp did not change CEOs because it is weak. It changed CEOs because growth is a function and functions need new owners at new stages, and the same week it changed leaders it also launched products, because the people running that company know exactly what I am telling you: agents watch the news, and the news is a recruiting conversation waiting to happen. If you want to know how to attract real estate agents to your team, stop waiting for your next coffee meeting and start using the headlines. Leadership change is a recruiting event. The only question is whether you are the leader who shows up with the answer or the one who waits for the noise to pass.
